Interview with Marcia Reynolds, world-renowned coach, former president of the International Coaching Federation (ICF)

Coaching: the view of a professional

Do different masters have different understandings of coaching or are there any common standards?

There are many coaching schools now, and therefore approaches to coaching can be different. However, the International Coaching Federation believes – and most professionals agree – that coaching is first and foremost a question-based process.

Coaches help their clients ask the right questions, find answers, and achieve their goals as a result. Coaches do not tell clients what to do, as consultants do. They use special techniques, give examples and describe different situations in order to help customers see new perspectives, give impetus to creativity in finding new solutions. What is the reason for such a rapid growth in the popularity of coaching in the world?

I can name three reasons why coaching has become so popular.

First, now people are not afraid to ask for help. They buy books, go to seminars and hire professionals to help them grow their business.

Second, working with a coach is much more effective than attending a seminar. Coach managers have a partner to talk to and a lot to learn from. And the coach’s relationship with the client is long and constant. Managers can learn new skills in a workshop, but they often lose the acquired skills if there is no one around to help them practice the skill after the workshop. Coaching is a great way to invest in the development of employees and business owners: the profit is much higher than the investment.

Finally, the growing number of coaching schools and their development have helped to tell the whole world about the coaching profession.

How do you assess the needs of managers in coaching services?

There is no single right approach to management. Management is a complex process. The economy and market continue to change rapidly, and managers need support in making the right business and staffing decisions. In addition, coaches bring with them technologies developed by the best professionals in other countries. This will help managers learn and grow faster.

Now is not the time to do “business as usual”. What worked in the past may not work now. Understanding yourself and others better, you need to move forward and succeed.

How is the activity of a coach different from the work of a business psychologist?

The work of a coach and a psychologist have much in common, their areas of interest intersect. However, coaching focuses mainly on how to succeed, not on how to solve old problems. The coaching process is faster, due to the fact that coaches usually do not spend as much time on assessments as psychologists. Instead, coaches work by revealing clients’ feelings and differences in thinking during the coaching conversation. Coaches encourage clients to set new goals, then, if necessary, help to overcome obstacles. Coaching is more action-oriented than psychology.

What does it mean to control your own emotions? What is the concept of emotional competence?

I try to avoid the word “manage” because for some time it often means “hiding your emotions.” Emotional competence is the process of determining our state in order to understand how it affects our behavior. Realizing this, we can significantly improve our relationships with other people.

Emotions affect all our decisions and actions. If we are not aware of this, we allow our brain to control itself. If we know about emotional impulses and provocations, we can tell our brain what to do. The result is not only the right actions and the right decisions, but calm and inner harmony.

Which companies need coaching activities to build the emotional competence of employees, and for what level of management will they be most useful?

I teach emotional competence to all levels of company staff. This helps lower-level employees realize what motivates them to work and what doesn’t. They become more productive and, as a result, happier at work, learning new ways to solve problems with colleagues and relatives.

It is extremely important for managers to be emotionally competent if they want to succeed by working with other people. If they do not take this factor into account, their subordinates will not be able to use their full potential.

Senior management emotions affect the success of any new program. They need knowledge of emotional competence to plan organizational development programs.

Stress interferes with work. Doesn’t the spontaneity and emotional emancipation of the manager become a reason for stressful situations for the manager himself and the people around him?

Emotional competence does not give people permission to express their emotions. On the contrary, by realistically evaluating their actions, people are given the opportunity to make the right choices and reduce the impact of stress. When we understand the nature of our emotions, we are able to protect our feelings and perceptions from distortion. And this opens up great opportunities for us.

Please give the most striking example from your practice.

A company manager received an email from one of his employees. She wrote him that he was making the wrong decisions and was making big mistakes as a result. The offended manager contacted me before replying to the letter, as he knew that there would be one anger in the reply. He said the employee wanted to take his place. I asked what was wrong with pointing out the mistakes. The manager replied that the employee did buy a compare and contrast essay now not respect him and considered him incompetent. I asked my client to write to the offender exactly what he thought: the letter made him feel incompetent in management, hurt him and made him angry. And offered to ask the employee if she wanted to establish their relationship. When the manager wrote about how she felt (instead of making counter-accusations or trying to highlight her shortcomings), the woman responded by sharing her feelings. She believed that he was trying to perform part of her duties to emphasize her unprofessionalism. It is more difficult for women in the company than for men, they do not need enemies, but friends. The managers then agreed on how they would communicate. By sharing their feelings, they realized what was really going on and were able to resolve the conflict.

Another story. One of my clients was promoted and was appointed head of the new department. His company had fired many employees recently, and he didn’t want to sound ungrateful. He was afraid that he would not be able to cope with the responsibilities, and the need to spread as much as possible overwhelmed him. I explained to him that the primary purpose of the brain is to protect us. Anxiety is a signal that we may be harmed. Then I asked what was worst for him. He replied that he might not like others or make a blunder that the boss would notice. At the same time, he understood that this could not be a reason for dismissal. However, he has already considered his new career in case of resignation. And as soon as he realized that he had nothing to worry about, he became much better.

If we do not acknowledge our fears, they overwhelm our brains. When we agree that we are worried or anxious, it is in our power to investigate the consequences and determine what might happen. As a rule, we can cope with any consequences if we know and understand what is really happening. Emotional competence helps us see everything much more clearly.
